The Effect of Financial Information Systems, Green HRM, and OCB on Work-Life Balance with Digital Literacy and Leadership as Moderating Variables

This study aims to analyze the effects of Financial Information Systems (FIS), Green Human Resource Management (GHRM), and Organizational Citizenship Behavior (OCB) on the Work-Life Balance (WLB) of civil servants in the Kendal Regency Government, with Digital Literacy and Leadership Support serving as moderating variables. The study employed a quantitative approach using Structural Equation Modeling-Partial Least Squares (SEM-PLS). A total of 155 civil servants were selected as samples through purposive sampling. The results indicate that FIS, GHRM, and OCB have positive and significant effects on employees’ Work life Balance. Digital Literacy and Leadership Support were found to strengthen the relationships between the three independent variables and WLB. These findings suggest that work-life balance is influenced not only by organizational systems and work behavior but also by employees’ digital capabilities and leadership support in creating an adaptive, supportive, and sustainable work environment. This study provides practical implications for public sector human resource management in improving employees’ quality of work life.
