This study aims to empirically examine the effect of job uncertainty on innovative work behavior and adaptive performance, mediated by work engagement, among Generation Z employees in Surabaya. The study population consists of Generation Z employees in Surabaya. Data were collected through a questionnaire distributed to Generation Z employees working in the corporate sector, SMEs, and startups in Surabaya using purposive sampling and the Partial Least Squares–Structural Equation Modeling (PLS-SEM) approach. The sample comprised 94 respondents with a minimum of 6 months of work experience. The results indicate that work engagement and innovative work behavior have a significant positive influence on the adaptive performance of Generation Z employees in Surabaya. The findings also reveal that job uncertainty exerts a significant negative influence on work engagement. Furthermore, work engagement has a significant positive influence on both innovative work behavior and adaptive performance. Innovative work behavior was also found to have a significant positive effect on adaptive performance. In the mediation effect test, work engagement did not significantly mediate the effect of job uncertainty on innovative work behavior. However, work engagement was found to significantly mediate the effect of job uncertainty on adaptive performance.
