Abstract

This study explores how gender-inclusive leadership structures influence organizational performance, particularly employee productivity, by examining three dimensions: board gender diversity, the presence of female executives (such as CEOs or board chairs), and the interaction between these factors. Grounded in Resource-Based Theory and Social Identity Theory, the research hypothesizes that board gender diversity positively affects productivity, female top leadership enhances productivity, and the interaction between the two further strengthens these effects. Using a quantitative approach and data from publicly listed companies across various industries, while controlling for factors such as firm size, industry characteristics, and market conditions, the study finds strong direct positive effects of both board gender diversity and female leadership on employee productivity. Meanwhile, age, which is examined as a mediating variable, demonstrates a negligible and slightly negative influence. These findings highlight the strategic importance of inclusive leadership practices in enhancing workforce performance and suggest that organizations should prioritize gender diversity and increase female representation in leadership positions to achieve higher productivity outcomes.
