Abstract

This study aims to analyze the influence of work leadership, work environment, and organizational culture on organizational commitment, with work motivation serving as a mediating variable among teachers at SMK Texmaco Pemalang. The study employed a quantitative descriptive approach with 57 teachers selected as respondents through purposive sampling. Data were analyzed using SPSS version 25.0, applying path analysis to examine direct relationships and the Sobel test to evaluate the mediating effect. The results of the path analysis indicate that work leadership, work environment, and organizational culture have a direct, positive, and significant effect on organizational commitment, with work environment being the most influential factor. Furthermore, the Sobel test confirms that work motivation successfully mediates the relationships between work leadership, work environment, organizational culture, and organizational commitment. These findings suggest that effective leadership, a supportive work environment, and a positive organizational culture, combined with strong teacher motivation and confidence in their abilities, contribute significantly to strengthening organizational commitment and enhancing the effectiveness of the teaching and learning process at SMK Texmaco Pemalang.
